Very toxic to mental wellbeing as a BIPOC

I've worked at a few places and this was the worst I've worked at. The primary issues were lack of diversity and feedback structures. Being a BIPOC, it felt very alienating to constantly be the only diverse person in a group. There was a fake wokeness in that everyone acknowledged the issue, but power dynamics never changed because most senior roles were all white and there are never any openings for leadership positions which leads to a lack of diverse ideas and people at a higher level as leadership is only reserved for those who have been at the company for 10+ years. In short, pure loyalty and conformation is rewarded over diversity. Regarding feedback, there is a focus on perfectionism to the point where any effort to go above and beyond is more likely to be met with critique on what is wrong leading to a lack of incentive to want to do more. There would also be a public chat (#hotd or hero of the day) that praises the same people publicly which alienates people for feeling like they aren't gold enough. Pay is also way below market value with no room for negotiation.
